Abstract
The increasing intensity of business competition requires companies to maintain stable and committed human resources, particularly in logistics divisions that play a strategic role in ensuring operational effectiveness. However, complex working conditions may trigger employees’ turnover intention. This study aims to analyze the effect of compensation, role ambiguity, and work motivation on turnover intention among logistics division employees at PT Sumber Baru Ban, Semarang City. This research employs a quantitative approach with a causal research design. Data were collected through questionnaires distributed to 52 logistics employees using a saturated sampling technique. The data were analyzed using multiple linier regression with the assistance of SPSS, preceded by validity testing, reliability testing, and classical assumption tests. The results indicate that role ambiguity has a positive and significant effect on turnover intention, while compensation and work motivation have a negative but insignificant effect. These findings provide empirical contributions to the field of human resource management by emphasizing the importance of role clarity in reducing turnover intention, particularly within the context of logistics operations.

| Additional Information: | Abstrak Tingginya tingkat persaingan bisnis menuntut perusahaan untuk memiliki sumber daya manusia yang stabil dan berkomitmen, khususnya pada divisi logistik yang memiliki peran strategis dalam kelancaran operasional. Namun, kondisi kerja yang kompleks berpotensi memicu turnover intention karyawan. Penelitian ini bertujuan untuk menganalisis pengaruh kompensasi, ambiguitas peran, dan motivasi kerja terhadap turnover intention karyawan divisi logistik PT Sumber Baru Ban Kota Semarang. Penelitian ini menggunakan pendekatan kuantitatif dengan desain penelitian kausal, di mana data dikumpulkan melalui kuesioner yang disebarkan kepada 52 karyawan divisi logistic menggunakan teknik sampel jenuh. Data dianalisis menggunakan regresi linier berganda dengan bantuan SPSS, yang didahului dengan uji validitas, reliabilitas, serta uji asumsi klasik. Hasil penelitian menunjukkan bahwa ambiguitas peran berpengaruh positif dan signifikan terhadap turnover intention, sementara kompensasi dan motivasi kerja berpengaruh negative namun tidak signifikan. Temuan ini memberikan kontribusi empiris terhadap kajian manajemen sumber daya manusia dengan menegaskan pentingnya kejelasan peran dalam menekan turnover intention, khususnya pada konteks operasional logistik. |
