Abstract
This study aims to analyze the influence of leadership style and work motivation on employee loyalty, with job satisfaction as a mediating variable at PT Kobexindo Equipment. The study is motivated by the high employee turnover rate in the heavy equipment industry. Using a quantitative approach, data was collected through a survey of 100 respondents selected by purposive sampling. The data was analyzed using the Partial Least Squares (PLS) method.The results of the Outer Model analysis indicate that the research instrument has good convergent validity (AVE values > 0.50) and high reliability (Composite Reliability values > 0.80). However, a discriminant validity issue was found between job satisfaction and work motivation. The Inner Model analysis confirmed that all research hypotheses are supported. Directly, leadership style and work motivation were found to have a positive and significant influence on both job satisfaction and employee loyalty. Furthermore, job satisfaction also has a positive and significant effect on employee loyalty. Mediation analysis revealed that job satisfaction significantly mediates the influence of leadership style and work motivation on employee loyalty. This means that job satisfaction acts as a crucial "bridge" in these relationships.These findings suggest that to enhance employee loyalty, the company must prioritize increasing job satisfaction through effective leadership styles and optimal motivation strategies. Studi ini dilatarbelakangi oleh fenomena tingginya turnover karyawan yang menjadi tantangan bagi banyak perusahaan. Metode yang digunakan adalah pendekatan kuantitatif dengan menyebarkan kuesioner kepada 100 responden menggunakan teknik purposive sampling. Analisis data dilakukan dengan Partial Least Squares (PLS). Hasil analisis Outer Model menunjukkan bahwa instrumen penelitian memiliki validitas konvergen yang baik (nilai AVE > 0.50) dan reliabilitas yang tinggi (nilai Composite Reliability > 0.80). Meskipun demikian, terdapat isu validitas diskriminan antara kepuasan kerja dan motivasi kerja. Analisis Inner Model membuktikan bahwa semua hipotesis penelitian diterima. Secara langsung, gaya kepemimpinan dan motivasi kerja terbukti berpengaruh positif dan signifikan terhadap kepuasan kerja dan loyalitas karyawan. Demikian pula, kepuasan kerja memiliki pengaruh positif dan signifikan terhadap loyalitas karyawan. Lebih lanjut, analisis mediasi menunjukkan bahwa kepuasan kerja secara signifikan memediasi pengaruh gaya kepemimpinan dan motivasi kerja terhadap loyalitas karyawan. Hal ini berarti kepuasan kerja berperan sebagai "jembatan" yang krusial. Temuan ini menegaskan bahwa untuk meningkatkan loyalitas karyawan, perusahaan harus memfokuskan strategi pada peningkatan kepuasan kerja melalui gaya kepemimpinan yang efektif dan motivasi yang optimal. |
