Abstract
Abstract This study aims to examine the effect of organizational justice on nurse performance, with job satisfaction and work engagement as mediating variables. This quantitative study was conducted among 115 nurses at RSUD dr. Soeselo, Tegal Regency, selected using purposive sampling. Data were collected through questionnaires and analyzed using Structural Equation Modelling–Partial Least Square (SEM-PLS). The results indicate that organizational justice has a positive and significant effect on job satisfaction and work engagement. Furthermore, job satisfaction and work engagement positively influence nurse performance. Organizational justice also has a direct positive effect on nurse performance. In addition, job satisfaction and work engagement are proven to mediate the relationship between organizational justice and nurse performance. These findings emphasize that improving nurse performance requires not only the direct implementation of organizational justice but also the strengthening of employees’ psychological conditions. This study contributes theoretically to the organizational behavior literature and provides practical implications for hospital management in designing organizational justice policies that enhance job satisfaction, work engagement, and sustainable nurse performance. | Additional Information: | Penelitian ini bertujuan untuk menguji pengaruh keadilan organisasi terhadap kinerja perawat dengan peran mediasi kepuasan kerja dan keterlibatan kerja. Penelitian ini menggunakan pendekatan kuantitatif dan dilakukan pada 115 perawat RSUD dr. Soeselo Kabupaten Tegal yang dipilih menggunakan teknik purposive sampling. Data dikumpulkan melalui kuesioner dan dianalisis menggunakan metode Structural Equation Modelling–Partial Least Square (SEM-PLS). Hasil penelitian menunjukkan bahwa keadilan organisasi berpengaruh positif dan signifikan terhadap kepuasan kerja dan keterlibatan kerja. Selanjutnya, kepuasan kerja dan keterlibatan kerja terbukti berpengaruh positif terhadap kinerja perawat. Keadilan organisasi juga berpengaruh langsung terhadap kinerja perawat. Selain itu, kepuasan kerja dan keterlibatan kerja terbukti memediasi hubungan antara keadilan organisasi dan kinerja perawat. Temuan ini menegaskan bahwa peningkatan kinerja perawat tidak hanya bergantung pada penerapan keadilan organisasi secara langsung, tetapi juga melalui penguatan kondisi psikologis pegawai. Penelitian ini memberikan implikasi teoritis bagi pengembangan kajian perilaku organisasi serta implikasi praktis bagi manajemen rumah sakit dalam merancang kebijakan keadilan organisasi yang mampu meningkatkan kepuasan, keterlibatan, dan kinerja perawat secara berkelanjutan. |
