Abstract

Abstract This study is motivated by performance variations among field supervisors in broiler partnership systems in Central Java, which affect the effectiveness of technical assistance & production outcomes. Although previous studies have widely confirmed the role of Learning & Development (L&D) in improving employee performance and work competence, empirical research that positions personal excellence as an individual-level outcome and examines the mediating role of work competence, particularly within the context of broiler partnerships, remains limited. Therefore, this study aims to analyze the effect of Learning & Development on personal excellence among Technical Support and Production Head personnel, with work competence as a mediating variable. This study employs a quantitative approach using a survey method involving 205 respondents, consisting of Technical Support and Production Head personnel from broiler partnership core companies in Central Java. Data were collected through a Likert-scale questionnaire and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The results indicate that Learning & Development has a positive and significant effect on work competence (β = 0.78; p < 0.05) and personal excellence (β = 0.31; p < 0.05). Work competence also shows a positive and significant effect on personal excellence (β = 0.49; p < 0.05). Furthermore, work competence partially mediates the relationship between Learning & Development and personal excellence, with a significant indirect effect (β = 0.38; p < 0.05). These findings suggest that the effectiveness of Learning & Development in fostering personal excellence largely depends on its ability to enhance work competence. This study provides practical implications for Learning & Development management in the broiler industry, particularly in designing competency-based and field-oriented human resource development programs. Additional Information: Penelitian ini dilatarbelakangi oleh masih adanya variasi kinerja pendamping lapangan dalam sistem kemitraan ayam broiler di Jawa Tengah, yang berdampak pada efektivitas pendampingan teknis dan keberhasilan produksi. Berbagai studi sebelumnya telah membuktikan peran Learning & Development (L&D) dalam meningkatkan kinerja dan kompetensi kerja, namun penelitian yang menempatkan keunggulan personal sebagai outcome individual serta menguji peran mediasi kompetensi kerja, khususnya dalam konteks kemitraan broiler, masih sangat terbatas. Oleh karena itu, penelitian ini bertujuan untuk menganalisis pengaruh Learning & Development terhadap keunggulan personal Technical Support dan Production Head, dengan kompetensi kerja sebagai variabel mediasi. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei terhadap 205 responden yang terdiri dari Technical Support dan Production Head pada perusahaan inti kemitraan ayam broiler di Jawa Tengah. Data dikumpulkan melalui kuesioner berbasis skala Likert dan dianalisis menggunakan Structural Equation Modeling–Partial Least Squares (SEM-PLS). Hasil analisis menunjukkan bahwa Learning & Development berpengaruh positif dan signifikan terhadap kompetensi kerja (β = 0,78; p < 0,05) serta keunggulan personal (β = 0,31; p < 0,05). Kompetensi kerja juga terbukti berpengaruh positif dan signifikan terhadap keunggulan personal (β = 0,49; p < 0,05). Selain itu, kompetensi kerja berperan sebagai mediator parsial dalam hubungan antara Learning & Development dan keunggulan personal, dengan pengaruh tidak langsung yang signifikan (β = 0,38; p < 0,05). Temuan ini mengindikasikan bahwa efektivitas Learning & Development dalam membentuk keunggulan personal sangat bergantung pada kemampuannya meningkatkan kompetensi kerja. Penelitian ini memberikan implikasi praktis bagi pengelolaan Learning & Development di industri peternakan ayam broiler dalam merancang program pengembangan SDM yang berbasis kompetensi dan kebutuhan lapangan.
