Abstract

This study aims to analyze the influence of distributive justice, self-affirmation, and work-family conflict on work engagement and organizational citizenship behavior (OCB), as well as to examine the mediating role of work engagement in these relationships. The respondents consisted of 53 employees of the BKPSDM (Regional Civil Service Agency) in Tegal Regency, selected using purposive sampling based on specific criteria: being a civil servant (PNS) and having a minimum of two years of work experience. The findings reveal that self-affirmation and work engagement have a significant positive effect on organizational citizenship behavior, while distributive justice and work-family conflict do not have a direct effect on OCB. However, distributive justice and self-affirmation positively influence work engagement, while work-family conflict does not. Furthermore, work engagement is proven to partially mediate the relationships between distributive justice, self-affirmation, and work-family conflict with OCB.

Additional Information: Penelitian ini bertujuan untuk menganalisis pengaruh keadilan distributif, afirmasi diri, dan konflik pekerjaan-keluarga terhadap keterlibatan kerja dan perilaku organizational citizenship behavior, serta mengkaji peran mediasi keterlibatan kerja dalam hubungan tersebut. Jumlah pegawai yang dijadikan sebagai responden sebanyak 53 pegawai BKPSDM Kabupaten Tegal yang dipilih didasarkan pada pemilihan kriteria yakni pegawai PNS, dan minimal kerja lebih dari 2 tahun (purposive sampling). Temuan penelitian menunjukkan bahwa afirmasi diri dan keterlibatan kerja berpengaruh positif signifikan terhadap organizational citizenship behavior, sementara keadilan distributif dan konflik pekerjaan-keluarga tidak berpengaruh langsung terhadap OCB. Namun, keadilan distributif dan afirmasi diri berpengaruh positif terhadap keterlibatan kerja, sedangkan konflik pekerjaan-keluarga tidak. Keterlibatan kerja terbukti sebagai mediator parsial dalam hubungan antara keadilan distributif, afirmasi diri, dan konflik pekerjaan-keluarga terhadap OCB.
