Abstract
This study aims to analyze the role of Work From Home (WFH) in mediating the relationship between technology and competency variables on organizational commitment. In addition, this study is expected to provide insights for the development of Human Resource management in Indonesia. The research method used is a quantitative approach conducted in Semarang City, involving 111 respondents. Data analysis was carried out using SPSS software to test seven predefined hypotheses. The results of the study indicate that: a. Technology and competency have a positive and significant effect on the success of WFH. b. Competency and technology positively influence organizational commitment. c. WFH was found to have a negative relationship with organizational commitment. d. Mediation test results showed that the influence of technology and competency on organizational commitment through WFH is negative. Based on these results, It can be concluded that organizational commitment is significantly more directly influenced by technology and competency factors, without Work From Home (WFH) serving as a mediating variable. Providing digital infrastructure and developing employee skills are far more crucial in building commitment than merely arranging the work location. Workplace flexibility does not automatically increase loyalty if it is not accompanied by appropriate technology support and competencies. In this context, WFH could even risk reducing employees' emotional attachment to the organization if it is not managed with adequate technology and competencies. | Additional Information: | Penelitian ini bertujuan untuk menganalisis peran Work From Home (WFH) dalam memediasi hubungan antara variabel teknologi dan kompetensi terhadap komitmen organisasi. Selain itu, penelitian ini diharapkan dapat memberikan kontribusi wawasan bagi pengembangan manajemen Sumber Daya di Indonesia. Metode penelitian yang digunakan adalah pendekatan kuantitatif dilakukan di Kota Semarang dengan melibatkan 111 responden. Analisis data dilakukan menggunakan perangkat lunak SPSS untuk menguji tujuh hipotesis yang telah ditetapkan. Hasil penelitian menunjukkan bahwa: a. Teknologi dan kompetensi memiliki pengaruh positif dan signifikan terhadap keberhasilan WFH. b.Kompetensi dan teknologi berpengaruh positif terhadap komitmen organisasi c.WFH ditemukan memiliki hubungan negatif terhadap komitmen organisasi. d.Hasil uji mediasi menunjukkan bahwa pengaruh teknologi dan kompetensi terhadap komitmen organisasi melalui WFH bersifat negatif. Berdasarkan hasil tersebut, dapat disimpulkan bahwa komitmen organisasi lebih dipengaruhi secara signifikan oleh faktor teknologi dan kompetensi secara langsung, tanpa melalui WFH sebagai variabel mediasi. Penyediaan infrastruktur digital serta pengembangan keahlian karyawan jauh lebih krusial dalam membangun komitmen dibandingkan sekadar pengaturan lokasi kerja. Fleksibilitas tempat kerja tidak secara otomatis meningkatkan loyalitas jika tidak dibarengi dengan dukungan teknologi dan kompetensi yang tepat. WFH dalam konteks ini justru berisiko menurunkan keterikatan emosional karyawan terhadap organisasi jika tidak dikelola dengan teknologi dan kompetensi yang memadai |
