Abstract

This research aims to analyze the influence of leadership, compensation and work environment on turnover intention with job satisfaction as a mediating variable. The research method used is quantitative with a survey approach. The population is 30 employees of the Dompet Dhuafa Institute, Central Java, the size used was a saturated sample of 30 respondents. Data was collected through questionnaires from a number of employees in an organization and analyzed using the Partial Least Squares-Structural Equation Modeling (PLS-SEM) method. The research results show that leadership and work environment have a significant effect on job satisfaction. However, compensation does not have a significant effect on job satisfaction. Furthermore, job satisfaction has a negative influence on turnover intention, which shows that the higher the job satisfaction, the lower the employee's desire to leave the organization. Mediation analysis also confirms that job satisfaction partially mediates the relationship between leadership and work environment on turnover intention. Meanwhile, job satisfaction does not mediate the relationship between compensation and turnover intention. The implications of this research emphasize the importance of the role of effective leadership, providing competitive compensation, and creating a conducive work environment in increasing job satisfaction and reducing turnover intention.

Additional Information: Penelitian ini bertujuan untuk menganalisis pengaruh kepemimpinan, kompensasi, dan lingkungan kerja terhadap turnover intention dengan kepuasan kerja sebagai variabel mediasi. Metode penelitian yang digunakan adalah kuantitatif dengan pendekatan survei. Populasi Adalah karyawan Lembaga Dompet Dhuafa Jawa Tengah 30, besarnya menggunakan sampel jenuh sehingga 30 responden. Data dikumpulkan melalui kuesioner dari sejumlah karyawan di suatu organisasi dan dianalisis menggunakan metode Partial Least Squares-Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa kepemimpinan, dan lingkungan kerja berpengaruh signifikan terhadap kepuasan kerja. Namun kompensasi tidak berpengaruh signifikan terhadap kepuasan kerja. Selanjutnya, kepuasan kerja memiliki pengaruh negatif terhadap turnover intention, yang menunjukkan bahwa semakin tinggi kepuasan kerja, semakin rendah keinginan karyawan untuk meninggalkan organisasi. Analisis mediasi juga mengonfirmasi bahwa kepuasan kerja secara parsial memediasi hubungan antara kepemimpinan, dan lingkungan kerja terhadap turnover intention. Sementara kepuasan kerja tidak memediasi hubungan antara kompensasi terhadap turnover intention. Implikasi dari penelitian ini menekankan pentingnya peran kepemimpinan yang efektif, pemberian kompensasi yang kompetitif, dan penciptaan lingkungan kerja yang kondusif dalam meningkatkan kepuasan kerja serta menurunkan turnover intention.
