Abstract
This study aims to analyze the influence of motivation and workload on employee performance with job satisfaction as a mediating variable in the pre-opening stage of The Sira, A Luxury Collection Resort and Spa Lombok. The rapidly growing hospitality industry, especially in tourist areas like Lombok, faces challenges in maintaining service quality through optimal employee performance. Work motivation and workload are important factors that affect employee satisfaction and performance, especially during the pre-opening period, which is often faced with high expectations but with demanding working conditions. This research method uses a quantitative approach with Partial Least Square- Structural Equation Modeling (PLS-SEM) analysis techniques. Data were collected through questionnaires distributed to 129 The Sira employees covering various departments and job levels. The results showed that work motivation had a positive and significant effect on job satisfaction and employee performance. Workload also has a positive effect on job satisfaction and employee performance, although it can be a stress factor that reduces satisfaction if not properly managed. In addition, job satisfaction was provid to be a significant mediating variable between work motivation and employee performance, as well as between workload and employee performance. These findings provide theoretical contributions by enriching the literature on motivation, workload, and job satisfaction in the hospitality industry. Practically, this study provides recommendations for hotel management in designing strategies to increase motivation and workload management to improve employee satisfaction and performance.
