Abstract
ABSTRACT This study aims to analyze the effect of intrinsic and extrinsic motivation on teacher performance with organizational commitment as a mediating variable on elementary school teachers in the Korsatpen environment, Gayamsari District, Semarang City. The background of this study is the decline in teacher performance identified from observations during 2020–2024, which is influenced by various internal factors such as administrative pressure and lack of innovation, as well as external factors such as the impact of the COVID-19 pandemic and minimal supervisory support. This study uses Maslow's motivation theory as a theoretical basis, and examines the role of intrinsic motivation (inner drive) and extrinsic (external incentives) in improving teacher performance. Organizational commitment is studied as a mediating variable that is expected to strengthen the influence of motivation on performance. The results of the study are expected to contribute to identifying strategies for improving teacher performance through strengthening motivation and organizational commitment, thereby impacting better quality of education in the research environment. Additional Information: | ABSTRAK Penelitian ini bertujuan untuk menganalisis pengaruh motivasi intrinsik dan ekstrinsik terhadap kinerja guru dengan komitmen organisasi sebagai variabel mediasi pada guru SD di lingkungan Korsatpen Kecamatan Gayamsari, Kota Semarang. Latar belakang penelitian ini adalah menurunnya kinerja guru yang teridentifikasi dari hasil observasi selama tahun 2020–2024, yang dipengaruhi oleh berbagai faktor internal seperti tekanan administratif dan kurangnya inovasi, serta faktor eksternal seperti dampak pandemi COVID-19 dan minimnya dukungan supervisi. Penelitian ini menggunakan teori motivasi Maslow sebagai landasan teoretis, serta mengkaji peran motivasi intrinsik (dorongan dari dalam diri) dan ekstrinsik (insentif eksternal) dalam meningkatkan kinerja guru. Komitmen organisasi diteliti sebagai variabel mediasi yang diharapkan dapat memperkuat pengaruh motivasi terhadap kinerja. Hasil penelitian diharapkan memberikan kontribusi dalam mengidentifikasi strategi peningkatan kinerja guru melalui penguatan motivasi dan komitmen organisasi, sehingga berdampak pada mutu pendidikan yang lebih baik di lingkungan penelitian.
