Abstract

Competition in the family entertainment industry requires Funtopia Semarang to manage human resources optimally to maintain service quality. However, the phenomenon of Counterproductive Work Behavior (CWB) often emerges and poses risks to the organization. This study aims to analyze the influence of work discipline, workload, leadership, and work engagement on the CWB of Funtopia Semarang employees. The research method employs a quantitative approach with multiple linear regression analysis on questionnaire data processed via SPSS. The results indicate that simultaneously, work discipline, workload, leadership, and work engagement significantly affect CWB. Partially, workload and work engagement are found to have a positive and significant influence on increasing Counterproductive behavior in the workplace.The findings indicate that the emerging Counterproductive behaviors are still classified as minor, such as procrastinating or ignoring procedures during peak hours. This research is expected to serve as a reference for management in designing more humanistic HR strategies, particularly in workload regulation and psychological support, to suppress negative behavior and maintain consistent service quality.
