Abstract
This study aims to explore the meanings constructed by educational staff regarding digital skills and how these perceptions shape their career readiness narratives in the era of digital transformation. Employing a narrative inquiry approach, the research was conducted at SD Negeri Tlogorejo 2 through in-depth interviews with nine participants and Focus Group Discussions (FGDs) involving twelve participants, including junior teachers, senior teachers, a school operator, a BOS treasurer, and administrative staff. Data were analyzed thematically using NVivo 15, guided by the framework of Career Construction Theory (CCT) and UNESCO’s digital literacy concept. The findings reveal that initial perceptions of digital transformation were dominated by anxiety and uncertainty, as long-established manual work practices were disrupted. Within the CCT framework, this phase reflects weakened career confidence and career control. However, through a dialectical process between resistance and systemic pressures such as strict reporting deadlines for Dapodik and BOS participants gradually developed a pragmatic acceptance of digitalization. Digital skills were perceived ambivalently: as opportunities for efficiency and professional growth, yet simultaneously as administrative burdens and existential threats amid the rise of artificial intelligence. Adaptation processes relied heavily on informal cross-generational collaboration, which strengthened career confidence but also risked dependency on specific individuals. In response to concerns about automation, participants reconstructed their professional identities by emphasizing irreplaceable human values such as empathy, ethical judgment, and contextual sensitivity. The study concludes that career readiness in the digital era extends beyond technical proficiency; it involves meaning-making, identity preservation, and adaptive negotiation with ongoing change.
