Abstract
This study investigates the impact of physical and non-physical work environments on employee performance, with work spirit as a mediating variable. The population of this research consisted of all production employees at the PT Arya Rama Perkasa Palm Oil Mill in Rokan Hulu Regency, totaling 102 individuals. The sample was obtained using a census sampling technique. Data analysis was performed using Structural Equation Modeling (SEM) with a Partial Least Square (PLS) approach. The results indicated that: (i) the physical and the non-physical work environment had a positive and significant effect on employee work spirit; (iii) the physical and the non-physical work environment had a positive and significant effect on employee performance; (iii) work spirit had a positive and significant effect on employee performance; (iv) the physical and the non-physical work environment had a positive and significant effect on performance through work spirit. From a managerial perspective, enhancing the work environment and fostering employee spirit are key to improving performance. Future research is recommended to include moderating variables such as leadership style or organizational culture, and to test the model across different industrial sectors.

Populasi dalam penelitian ini adalah seluruh karyawan bagian produksi di Pabrik Kelapa Sawit (PKS) PT Arya Rama Perkasa Kabupaten Rokan Hulu yang berjumlah 102. Pengambilan sampel menggunakan teknik teknik jenuh (census sampling). Metode analisis data menggunakan Structural Equation Model (SEM) dengan pendekatan Partial Least Square (PLS). Hasil penelitian menunjukkan: (i) lingkungan kerja fisik dan non fisik berpengaruh positif dan signifikan terhadap semangat kerja karyawan; (ii) lingkungan kerja fisik dan non fisik memiliki pengaruh yang positif dan signifikan terhadap kinerja karyawan, (iii) semangat kerja berpengaruh positif dan signifikan terhadap kinerja karyawan, (iv) lingkungan kerja fisik dan non fisik memberikan pengaruh positif dan signifikan terhadap kinerja melalui semangat kerja. Berdasarkan perspektif manajerial, perusahaan perlu memperkuat lingkungan kerja dan semangat kerja untuk mendorong kinerja optimal. Penelitian mendatang disarankan untuk mengeksplorasi variabel lain seperti gaya kepemimpinan atau budaya organisasi sebagai moderator, serta memperluas cakupan pada sektor industri lain. |
