Abstract

Abstract This study aims to analyze the influence of workplace incivility, perceived supervisor support, and job satisfaction on organizational identification and its implications for employee performance, with organizational identification acting as a mediating variable. The research was conducted at PT Golden Tekstil Indonesia using a quantitative approach with Partial Least Squares–Structural Equation Modeling (PLS-SEM). The sample consisted of 60 production employees, selected through proportional stratified random sampling. The hypothesis testing results indicate that Hypotheses 1 is rejected, meaning that workplace incivility does not significantly affect organizational identification. Hypotheses 2 and Hypotheses 3 are accepted, demonstrating that perceived supervisor support and job satisfaction significantly influence organizational identification. Hypotheses 4 is also accepted, indicating that organizational identification enhances employee performance. Furthermore, the mediation analysis reveals that Hypotheses A is rejected, showing that organizational identification does not mediate the relationship between workplace incivility and employee performance. However, Hypotheses 5B and Hypotheses 5C are accepted, which means that organizational identification significantly mediates the relationship between perceived supervisor support and job satisfaction with employee performance. These findings highlight the crucial role of organizational identification in linking supportive factors and job satisfaction to employee performance. Practically, companies should strengthen the role of supervisors in providing support and enhance employee job satisfaction to foster a stronger sense of belonging to the organization, thereby optimizing overall performance. Additional Information: Abstrak Penelitian ini bertujuan untuk menganalisis pengaruh ketidaksopanan di tempat kerja, dukungan supervisor yang dirasakan, dan kepuasan kerja terhadap identifikasi organisasi serta implikasinya pada kinerja karyawan, dengan identifikasi organisasi sebagai variabel mediasi. Penelitian dilakukan di PT Golden Tekstil Indonesia menggunakan metode kuantitatif dengan Partial Least Squares–Structural Equation Modeling (PLS-SEM). Sampel terdiri dari 60 karyawan bagian produksi yang dipilih melalui proportional stratified random sampling. Hasil pengujian hipotesis menunjukkan bahwa hipotesis 1 ditolak, yang berarti ketidaksopanan di tempat kerja tidak berpengaruh signifikan terhadap identifikasi organisasi. Hipotesis 2 dan hipotesis 3 diterima, menunjukkan bahwa dukungan supervisor yang dirasakan serta kepuasan kerja berpengaruh terhadap identifikasi organisasi. Hipotesis 4 juga diterima, di mana identifikasi organisasi terbukti meningkatkan kinerja karyawan. Selanjutnya, analisis mediasi menunjukkan bahwa hipotesis 5A ditolak karena identifikasi organisasi tidak memediasi pengaruh ketidaksopanan terhadap kinerja. Namun, hipotesis 5B dan hipotesis 5C diterima, yang berarti identifikasi organisasi memediasi secara signifikan hubungan dukungan supervisor dan kepuasan kerja terhadap kinerja karyawan. Temuan ini menegaskan pentingnya peran identifikasi organisasi dalam menghubungkan dukungan atasan dan kepuasan kerja dengan kinerja karyawan. Secara praktis, perusahaan perlu memperkuat peran supervisor dalam memberikan dukungan serta meningkatkan kepuasan kerja untuk menumbuhkan rasa memiliki terhadap organisasi sehingga kinerja dapat dioptimalkan.
