Abstract
Abstract The rapid transformation of the workplace driven by digitalization and technological disruption has reshaped the expectations and behaviors of young employees. In this context, employee loyalty is no longer solely determined by tenure but increasingly influenced by emotional attachment, job meaning, and psychological satisfaction. This study aims to examine the effect of Job crafting on employee loyalty by positioning person–job fit and job satisfaction as mediating variables. An explanatory quantitative approach was employed with 240 respondents aged 21–35 years, working in private and multinational companies located in Kulon Progo Regency, Yogyakarta Special Region, Indonesia. Data were collected through an online questionnaire and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 4. The findings reveal that Job crafting significantly enhances person–job fit and job satisfaction, both of which subsequently strengthen employee loyalty. The direct effect of Job crafting on loyalty is moderate; however, its indirect effects through person–job fit and job satisfaction are more substantial. The coefficient of determination (R²) for employee loyalty was 0.668, indicating that nearly two-thirds of its variance can be explained by the proposed model. Mediation analysis further confirms that person–job fit and job satisfaction serve as partial mediators in the relationship between Job crafting and employee loyalty. This study highlights the strategic importance of Job crafting in creating role alignment, enhancing job satisfaction, and fostering long-term loyalty, particularly among young employees in semi-urban contexts. Theoretically, it contributes to the enrichment of organizational behavior literature, while practically, it provides managerial insights for developing adaptive and empowering human resource policies.

| Additional Information: | Abstrak Perubahan lanskap kerja akibat digitalisasi dan disrupsi teknologi telah menggeser ekspektasi serta perilaku karyawan muda, sehingga employee loyalty tidak lagi hanya ditentukan oleh lamanya masa kerja, tetapi juga oleh keterikatan emosional, makna pekerjaan, dan kepuasan psikologis. Penelitian ini bertujuan menganalisis pengaruh job crafting terhadap employee loyalty dengan menempatkan person–job fit dan job satisfaction sebagai variabel mediasi. Studi ini menggunakan pendekatan kuantitatif eksplanatori dengan responden sebanyak 200 karyawan muda berusia 21–35 tahun yang bekerja di perusahaan swasta dan multinasional di Kabupaten Kulon Progo, Daerah Istimewa Yogyakarta. Data dikumpulkan melalui kuesioner daring dan dianalisis menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM) melalui SmartPLS 4. Hasil penelitian menunjukkan bahwa job crafting berpengaruh positif signifikan terhadap person–job fit dan job satisfaction, yang pada gilirannya meningkatkan employee loyalty. Pengaruh langsung job crafting terhadap loyalitas relatif moderat, namun pengaruh tidak langsung melalui person–job fit dan job satisfaction terbukti lebih kuat. Koefisien determinasi sebesar 0,668 mengindikasikan bahwa lebih dari dua pertiga variasi employee loyalty dapat dijelaskan oleh model penelitian. Analisis mediasi menunjukkan bahwa baik person–job fit maupun job satisfaction berperan sebagai mediator parsial yang memperkuat hubungan job crafting dengan employee loyalty. Temuan ini menegaskan pentingnya praktik Job crafting dalam mendorong kesesuaian peran, memperkuat job satisfaction, dan membangun loyalitas jangka panjang, khususnya pada generasi muda di wilayah semi-perkotaan. Secara teoretis, penelitian ini memperkaya literatur perilaku kerja berbasis konteks lokal, sementara secara praktis memberikan implikasi strategis bagi organisasi dalam merancang kebijakan sumber daya manusia yang lebih adaptif dan memberdayakan. |
