Abstract

Abstract This study aims to analyze the impact of disciplinary policy implementation on employee productivity and turnover intention at PT Nusantara Building Industries. The issues examined in this research include whether work discipline significantly affects productivity and employees' intention to leave the company, as well as whether turnover intention mediates the relationship between discipline and productivity. This study uses a quantitative approach with Partial Least Squares (SmartPLS) analysis and purposive sampling technique involving 95 respondents from a total population of 1,185 employees.The results show that work discipline has a positive and significant effect on turnover intention, turnover intention positively affects productivity, and discipline also has a direct positive impact on productivity as well as through the mediation of turnover intention. These findings highlight that although discipline can enhance productivity, overly rigid implementation may lead employees to consider leaving the company. Therefore, it is recommended that the company adopts a more communicative, fair, and employee-wellbeing-based approach to discipline in order to maintain productivity while reducing turnover. Permasalahan yang diangkat dalam penelitian ini mencakup apakah kedisiplinan kerja berpengaruh signifikan terhadap produktivitas dan niat karyawan untuk keluar dari perusahaan, serta apakah turnover intention memediasi hubungan antara kedisiplinan dan produktivitas. Penelitian ini menggunakan pendekatan kuantitatif dengan metode analisis Partial Least Square (SmartPLS) dan teknik purposive sampling terhadap 95 responden dari total populasi 1.185 karyawan. Hasil penelitian menunjukkan bahwa kedisiplinan kerja berpengaruh positif dan signifikan terhadap turnover intention, turnover intention berpengaruh positif terhadap produktivitas, dan kedisiplinan juga berpengaruh positif terhadap produktivitas secara langsung maupun melalui mediasi turnover intention. Temuan ini menyoroti bahwa meskipun kedisiplinan meningkatkan produktivitas, penerapan yang terlalu kaku dapat mendorong karyawan memiliki keinginan untuk keluar. Oleh karena itu, disarankan agar perusahaan menerapkan pendekatan kedisiplinan yang lebih komunikatif, adil, dan berbasis kesejahteraan karyawan untuk menjaga produktivitas sekaligus menekan turnover.
