Abstract
Human resources with strong quality and performance will, in turn, produce high-quality outcomes in achieving the targets set by the company. A company will not be able to achieve its objectives if employees do not work properly and optimally. Based on the 2023 Performance Report of BPJS Ketenagakerjaan, the Central Java & Yogyakarta Regional Office recorded the lowest Key Performance Indicator at the national level. This condition highlights the urgency of conducting a study on job performance at BPJS Ketenagakerjaan Regional Office of Central Java & Yogyakarta. This study aims to analyze the impact of psychological empowerment on job performance by examining the mediating roles of self-efficacy and affective commitment. The research is motivated by the decline in key performance indicator (KPI) achievements at the BPJS Ketenagakerjaan Regional Office of Central Java and Yogyakarta in 2023, which highlights the importance of enhancing employee performance. A quantitative descriptive and verificative approach was applied, using a survey method through questionnaires distributed to 187 permanent employees, selected as the sample from a total population of 352 employees. Data analysis was conducted using Structural Equation Modeling (SEM) with Partial Least Square (PLS). The findings of this study are expected to demonstrate that psychological empowerment has both direct and indirect effects on job performance through the enhancement of self-efficacy and affective commitment. This research contributes theoretically to the development of human resource management studies and provides practical implications for BPJS Ketenagakerjaan in designing employee empowerment strategies to foster optimal job performance.

Berdasarkan data Laporan Kinerja BPJS Ketenagakerjaan Tahun 2023, Kantor Wilayah Jawa Tengah & DIY memiliki Key Performance Indicator terendah se-Nasional. Kondisi ini menggambarkan urgensi terhadap kajian job performance di BPJS Ketenagakerjaan Kantor Wilayah Jawa Tengah & DIY. Penelitian ini bertujuan untuk menganalisis pengaruh psychological empowerment terhadap job performance dengan mempertimbangkan peran mediasi dari self-efficacy dan affective commitment. Studi ini dilatarbelakangi oleh penurunan pencapaian key performance indicator (KPI) pada BPJS Ketenagakerjaan Kantor Wilayah Jawa Tengah & DIY tahun 2023, yang menunjukkan pentingnya peningkatan kinerja pegawai. Penelitian ini menggunakan pendekatan kuantitatif deskriptif dan verifikatif dengan metode survei melalui kuesioner yang disebarkan kepada 187 karyawan definitif sebagai sampel dari total 352 populasi. Analisis data dilakukan menggunakan Structural Equation Modeling (SEM) berbasis Partial Least Square (PLS). Hasil penelitian ini diharapkan mampu menunjukkan bahwa psychological empowerment berpengaruh langsung maupun tidak langsung terhadap job performance melalui peningkatan self-efficacy dan affective commitment. Temuan ini tidak hanya memberikan kontribusi teoritis dalam pengembangan ilmu manajemen sumber daya manusia, tetapi juga manfaat praktis bagi BPJS Ketenagakerjaan untuk merancang strategi pemberdayaan karyawan guna mendorong kinerja yang lebih optimal. |
