Abstract
Abstract This study aims to analyze the influence of self-efficacy and job stress on employee performance, with job satisfaction as a mediating variable among nurses at Muhammadiyah Islamic Hospital Kendal. A quantitative research method was employed using Structural Equation Modeling-Partial Least Squares (SEM-PLS). Data were collected through questionnaires distributed to nurses and analyzed using SmartPLS. The results show that self-efficacy has a positive and significant effect on both performance and job satisfaction. Job stress negatively and significantly affects job satisfaction but does not have a significant effect on performance. Meanwhile, job satisfaction does not have a significant effect on employee performance and does not mediate the relationship between self-efficacy or job stress and employee performance. These findings highlight the importance of strengthening self-efficacy and stress management to improve nurse performance, while the mediating role of job satisfaction is considered less prominent in the high-pressure context of hospital settings. The practical implication of this research is the need for hospitals to develop programs aimed at enhancing self-efficacy, managing job stress, and strengthening social support in the workplace. The limitations of this study include a sample limited to a single hospital and the exclusion of other potentially influential variables such as explicit social support. Future research is recommended to broaden the study scope and include additional relevant variables to gain a more comprehensive understanding of the determinants of nurse performance. Additional Information: | Penelitian ini bertujuan untuk menganalisis pengaruh self-efficacy dan stres kerja terhadap kinerja karyawan dengan kepuasan kerja sebagai variabel mediasi pada perawat di Rumah Sakit Islam Muhammadiyah Kendal. Penelitian ini menggunakan metode kuantitatif dengan pendekatan Structural Equation Modeling-Partial Least Squares (SEM-PLS). Data dikumpulkan melalui kuesioner yang diisi oleh perawat, dan selanjutnya dianalisis menggunakan SmartPLS. Hasil penelitian menunjukkan bahwa self-efficacy memiliki pengaruh positif dan signifikan terhadap kinerja serta kepuasan kerja. Stres kerja berpengaruh negatif dan signifikan terhadap kepuasan kerja, namun tidak berpengaruh signifikan terhadap kinerja. Sementara itu, kepuasan kerja tidak berpengaruh signifikan terhadap kinerja karyawan dan tidak memediasi hubungan antara self-efficacy maupun stres kerja dengan kinerja karyawan. Temuan ini menegaskan pentingnya penguatan self-efficacy dan manajemen stres dalam meningkatkan kinerja perawat, sedangkan peran kepuasan kerja sebagai mediator dinilai kurang kuat dalam konteks rumah sakit yang penuh tekanan. Implikasi praktis dari penelitian ini adalah perlunya rumah sakit mengembangkan program pelatihan peningkatan self-efficacy, manajemen stres, serta penguatan dukungan sosial di lingkungan kerja. Keterbatasan penelitian ini terletak pada cakupan sampel yang hanya melibatkan satu rumah sakit, serta belum mempertimbangkan faktor-faktor lain seperti dukungan sosial secara eksplisit. Penelitian selanjutnya disarankan untuk memperluas objek dan menambah variabel lain yang relevan untuk memperoleh pemahaman yang lebih komprehensif mengenai determinan kinerja perawat.
